Hiring for Retail’s Peak:  How to Improve Financial Results

Seasonal recruitment for the retailer’s peak season is starting to ramp up, and non-food warehouses may have started already.  But things look different this year.  Fewer retailers are planning staff volume lifts as large as prior years; many are leaning on existing staff, cross-training, and leaner temporary headcount instead. Labour markets are still tight, and a large share of stores already run understaffed several days a week before the peak even starts.

In that environment, the metric everyone watches is time-to-hire. They should also be watching lost sales in the time the positions are unfilled and while new hires are reaching acceptable productivity levels!  A body on the floor is different from a productive colleague, and the gap between the two is where peak profit leaks away. A seasonal hire who takes three weeks to become genuinely useful, in a role that lasts eight, has spent a good part of their tenure as a cost rather than a contributor.

The capability that matters is not how fast you hire; it is how fast you make someone competent. There are three prongs to this.  One is how well you design your induction training and new colleague support while they are getting up to speed.  If you plan well, you can start training them before they start the job.  

The second is what steps you take in “normal times.”  Do you review your store and warehouse colleagues and train some of them so they can stand up as acting supervisors in peak times (and be paid appropriately)?  This is good for their personal career development, and it provides the stores and warehouses with people who can be given temporary coaching and leadership positions to help peak hires get off to a faster start.  These people can also fill permanent positions that open, which will have a potentially good impact on attrition reduction.

The third is a longer-term prong of using suitable technology support to aid productivity acceleration and task elimination.   We will cover this topic in another Martec Minute soon.

These actions combined will mean greater peak sales, improved profit contribution and reduced terminal stock levels.
